Abstract

This study examines the relationship between perceived fairness in performance appraisals, employee motivation, and the mediating role of organisational commitment, specifically in the context of higher education institutions (HEIs) in South Africa. The research follows a quantitative methodology, using a cross-sectional survey design to gather data from full-time operational staff at North-West University. Using validated questionnaires, the study measures key constructs of perceived performance appraisal fairness, organisational commitment, and individual motivation. The findings demonstrate a significant correlation between employees' perceptions of appraisal fairness and their motivational levels, highlighting the critical influence of organisational commitment as a mediating factor in this relationship. These insights have important implications for HR practices and management strategies in HEIs, emphasising the importance of fairness and transparency in performance appraisals to foster enhanced employee motivation and commitment. The study contributes to the broader field of human resource management and organisational behaviour, particularly in the unique setting of South African higher education.
